Salesforce, ServiceNow, Workday: 2026 IT Salary Bands Decoded

Salesforce, ServiceNow, and Workday now post salary bands under California SB 1162. At senior levels, disclosed ranges span $100K to $257K — and initial offers typically land at the 25th percentile.

Eighteen US states plus Washington, DC now require employers to post salary ranges in job listings. Salesforce, ServiceNow, Workday, and SAP are all in compliance — their California, Colorado, and New York postings carry base salary bands for every open role from Senior MTS Software Engineer to Principal Platform Architect. What the ranges reveal is worth a careful read. What they are designed to conceal is worth more.

Under California's SB 1162, in force since January 1, 2023, any private employer with 15 or more employees must include a pay scale in every job posting, with civil penalties running from $100 to $10,000 per violation per posting. Colorado's Equal Pay for Equal Work Act extends the reach: any employer with even one Colorado-based employee must include a salary range in any posting accessible to Colorado applicants — which captures most national remote job listings. Between these two laws alone, Salesforce's careers page, ServiceNow's LinkedIn listings, Workday's open engineering roles, and SAP's principal-level postings all carry publicly visible compensation bands. The legal mechanism works. What it delivers is narrower than candidates assume.

Across enterprise SaaS, the gap between the posted floor and where initial offers land is consistent and measurable. According to compensation data aggregated across Glassdoor and Levels.fyi through mid-2026, most enterprise tech companies set opening negotiations at the 25th to 50th percentile of their disclosed band. For a senior IT engineer looking at a ServiceNow Principal Software Engineer role with a disclosed California band of $227,000 to $367,000 — 89 salary submissions, Glassdoor, July 2026 — a probable first offer lands between $260,000 and $295,000, not at the $367,000 ceiling, and not necessarily tied to any number the candidate puts on the table first.

What Salesforce, ServiceNow, Workday, and SAP Actually Disclose

Salesforce operates one of the more granular disclosed-band structures in enterprise software. The company's Member of Technical Staff ladder maps through MTS (L4 equivalent), Senior MTS (L5), Lead MTS (L6), and Principal MTS (L7) — ranges that Levels.fyi aggregate data through mid-2026 places as follows: MTS at $178,000 to $228,000 in total compensation; Senior MTS at $210,000 to $303,000 nationally and $210,000 to $309,000 in the San Francisco Bay Area; Lead MTS at $255,000 to $376,000 nationally and $280,000 to $402,000 in the Bay Area. These are total compensation figures — base salary plus equity annualized over a standard four-year vest. Salesforce's SB 1162-compliant California job postings disclose base salary only. Glassdoor data, drawn from 815 salary submissions as of August 2026, shows the 25th-to-75th percentile base salary range for Senior Software Engineers at Salesforce in California running from $168,000 to $266,000 — a $98,000 spread within a single level designation.

ServiceNow, headquartered in Santa Clara and structured around a six-tier IC ladder, posts bands that widen substantially at senior levels. Levels.fyi places the full IC1-through-IC6 total compensation range at $151,000 to $644,000, with a company-wide software engineering median of $240,000. For Principal Software Engineers in California — IC5 on ServiceNow's internal ladder — Glassdoor data from 89 submissions through July 2026 places the range at $227,000 to $367,000, with an average of approximately $286,000. For Staff-level engineers (IC5/IC6 equivalent), salary aggregator 6figr.com, drawing on 114 verified profiles from 2026, reports a range of $281,000 to $538,000. That $257,000 span is the widest reported for any single senior-level role across the four companies reviewed here — and it is entirely legal under every active state disclosure statute. Senior Staff Software Engineers at ServiceNow, one step above Staff, average approximately $298,000, per Glassdoor data through August 2026. Platform engineers and Senior SRE roles at ServiceNow post within the IC4-to-IC5 band: LinkedIn job postings from August 2026 for Senior Platform Engineer roles in Santa Clara show disclosed ranges of $168,000 to $282,000 base, consistent with the Glassdoor aggregate.

Workday, with most of its senior engineering hiring anchored in Pleasanton, California, operates a P-series ladder running from P1 to P6. Levels.fyi shows total compensation from $139,000 at P1 to $555,000 at P6, with an all-level median of approximately $230,000. For Principal Software Development Engineers at P5 or P6, Glassdoor's January 2026 data places the California range at $226,000 to $364,000. Senior Software Development Engineers (P4 equivalent) appear at $253,000 to $399,000 on 6figr.com data from 2026. Workday's Pleasanton campus compensation runs approximately 15% above Glassdoor's national Senior Software Engineer median for the company, per Indeed California salary data — a differential that reflects both the Bay Area cost premium and Workday's deliberate clustering of senior principal-level engineers at its headquarters.

SAP, with its North American engineering operations split between Palo Alto and its SAP Labs Americas facility in Atlanta, operates a T-series band. Levels.fyi places US total compensation from $122,000 at T1 to $372,000 at T5. In the San Francisco Bay Area, that range narrows to $128,000 to $263,000, reflecting a more conservative equity structure compared to California-native enterprise peers. Glassdoor, drawing on 192 Senior Software Engineer salary submissions through October 2025, places the 25th-to-75th percentile national range at $157,000 to $247,000. SAP's enterprise AI positioning — built around its Business AI platform and Joule interface layer — has not yet produced a measurable upward reprice of its engineering bands relative to Salesforce or ServiceNow, per Levels.fyi data through mid-2026.

The Gap Between Posted and Actual

The compliance-without-disclosure pattern in enterprise tech is structurally simple: companies in transparency jurisdictions must post a range, but are not required to post a narrow one. A company can post "$150,000 to $450,000" for a role with a realistic hiring target of $220,000 to $290,000 and be in full legal compliance in California, Colorado, New York, and every other active jurisdiction. New Jersey's June 2025 pay transparency law is the first in the country to address this directly: it caps the posted salary range by formula: (max − min) ÷ min × 100 may not exceed 60%, meaning a posting with a $100,000 floor cannot list a ceiling above $160,000 — a structural constraint that makes artificially wide compliance bands legally untenable at scale, per National Law Review's coverage of the NJDOL proposed regulations. No other active state statute includes a comparable cap. Colorado's Department of Labor and Employment has, separately, begun moving from presence-or-absence scrutiny toward what ENTRA analysis of CDLE guidance characterizes as distribution-quality review — asking whether a posted range reflects what the employer "actually intends to pay" rather than simply noting that a range appears.

Geography carves a measurable differential inside these bands. Salesforce's Senior MTS base floor holds at approximately the same number nationally as in the Bay Area — roughly $210,000 in total comp — but Bay Area 90th-percentile offers run $40,000 to $60,000 higher than the national equivalent, per Glassdoor cross-referenced against Levels.fyi. Workday's Pleasanton campus compensation tracks approximately 15% above its national median. SAP shows a more pronounced geographic delta: Senior Software Engineers in Georgia report base salaries approximately 20% below California equivalents at the same internal tier, per Glassdoor submissions from October 2025. For remote roles, companies apply geography-adjusted comp — disclosed under SB 1162 only if the posting is California-accessible, which most remote roles are.

The four companies reviewed here take different approaches to internal pay architecture. Salesforce conducts annual global pay equity audits and has spent approximately $3 million per year in remediation since 2015, a figure the company has disclosed in multiple published equality reports. It expanded equity grant analysis to include stock refresh distribution in 2021. ServiceNow and Workday both file annual California pay data reports as 100-plus-employee California employers under SB 1162's two-track system. SAP files under California's pay data reporting requirements through its US subsidiary. None of the four has published a comparable per-year remediation figure or annual audit-result disclosure.

What Senior IT Engineers Should Extract

For a senior IT engineer evaluating offers from Salesforce, ServiceNow, Workday, or SAP, the disclosed band is an opening instrument, not a closing figure. Two signals are worth isolating from any posting in a transparency jurisdiction.

A narrow posted band — Workday's disclosed P5 California range of $226,000 to $364,000, spanning $138,000 — signals a company with a calibrated internal grade benchmarked tightly to market. Upward room exists but is bounded, and counter-offer leverage works best when a candidate documents a specific competing offer from a company in the same enterprise software peer set. A wide posted band, like ServiceNow's $281,000 to $538,000 Staff Engineer figure from 6figr's 2026 data, signals genuine internal spread where experience-differentiated negotiation — total years of large-scale platform design, on-call SRE ownership, Principal certification at a peer company — can move an initial offer by $50,000 to $100,000 without triggering an exception process.

In every transparency jurisdiction, the posted floor is the legally committed minimum for a California or Colorado hire. Using it as an explicit anchor — "your posted range for this level opens at $227,000; I'm targeting $310,000 based on current comp and a competing offer" — is factually accurate, professionally defensible, and draws on a number the company put on the public record.

Which States Are Adding Pay Transparency Laws in 2026–2027

The state-level expansion of pay transparency requirements continued through 2025 into the current reporting cycle. Minnesota added posting requirements effective January 1, 2025, covering employers with 30 or more in-state employees. New Jersey's June 2025 law added the 60% range-width cap, the most structurally significant single addition since Colorado's EPEWA took effect in 2021. Vermont's July 2025 requirement applies to employers with five or more employees. Massachusetts joined the regime in October 2025, covering employers with 25 or more workers — a rule that applies directly to Salesforce, ServiceNow, Workday, and SAP, all of which maintain engineering and sales offices in the Route 128 corridor. Industry analysts project that by January 2027 more than 65% of the US workforce will operate under some form of pay transparency requirement, up from approximately 45% today.

The legislative direction is consistent: more states, stricter enforcement, and measurable movement toward range-width limits. If two or three additional states pass 60%-style cap rules in 2026 or 2027 legislative sessions, the compliance strategy of posting a $250,000-wide band to technically satisfy SB 1162 will be untenable across a national posting. Regulators in California and Colorado have both signaled they intend to tighten the question.

The eighteen states that now require disclosure have handed senior IT engineers at companies like Salesforce, ServiceNow, Workday, and SAP a documented floor. Using the floor as a lever — not a ceiling — is the shift in posture that pays out.
